The Hidden Job Market: How Senior Roles Really Get Filled
If your job search consists mainly of scrolling job boards and clicking "Apply", you're only seeing part of the picture.
At senior level, many roles are filled through referrals, internal networks and direct conversations, often before an advert is written. Hiring managers prefer candidates who come recommended: it feels lower risk and saves time.
This is what's often called the hidden job market. Here's how to access it, step by step, without feeling pushy.
Step 1: Build your target list
Choose 15–20 companies where you would genuinely like to work. For each one, note:
- What they do and where they're growing
- Their likely challenges in your area of expertise
- Any connection you already have: former colleagues, alumni, shared groups
Step 2: Find the right people
For each company, identify two people:
- The decision-maker: the person your future role would likely report to.
- An insider: someone in a similar role or team who can share perspective.
LinkedIn search, company websites and industry events are your best tools.
Step 3: Start a conversation, not a request
Your first message should be short, personal and curious. For example:
"Hi Anna, I've followed how your team is scaling its digital operations in the Nordics. I've led similar transformations in global manufacturing and would value 15 minutes of your perspective on where the field is heading. Would you be open to a short call?"
Notice what's missing: no CV, no "do you have a job for me". You're asking for insight. People are far more willing to help with that.
Step 4: Make the conversation valuable
When someone agrees to talk:
- Prepare 3–4 thoughtful questions about their challenges and priorities.
- Share one or two relevant examples from your experience, briefly.
- End with: "Is there anyone else you'd recommend I speak with?"
This last question is how one conversation becomes three.
Step 5: Follow up and stay visible
Send a thank-you message the same day. Then stay on their radar: share a relevant article, congratulate them on news, or update them on your progress. When a role opens, you want to be the person they already know.
Step 6: Make it a weekly habit
The hidden job market rewards consistency, not intensity. A realistic rhythm:
- 10 personalised outreach messages per week
- 2–3 conversations per week
- Follow-up on every one within 7 days
Within a few weeks, you'll have a network that brings opportunities to you.
Why this works
Hiring is a human decision. When a hiring manager already knows you, has seen how you think and has heard your story, you're no longer one of hundreds of applicants. You're the person they'd like to hire.
